Öz
In today’s intensely competitive environment, differentiated competencies must come to the fore for businesses. Innovative ideas put forward by employees are especially needed in high-value-added business lines where human relations are important. Sustaining the production of innovative ideas that are directly related to the individual skills of employees requires a culture-supported ecosystem at the organizational level. For this reason, it is essential to understand the relationship between job crafting, which is related to the degree of autonomy of individuals over their work, and organizational creativity, which prioritizes new and creative solutions with high added value for the organization. The aim of the study adopting this perspective is, is to understand the relationship between employees’ job crafting at the organizational level and overall organizational creativity. The qualitative analysis method was used in this research, which focuses on the social impact of the importance given to employees’ job competence and the hidden roles of employees’ expectations in highlighting creativity at the organizational level. In the study where the Maxqda 22 program was used, the data obtained from in-depth interviews were conceptually coded and content analysis was performed. The research was conducted through focus group interviews with mid-to-senior level professionals in the aviation industry, both managing and managing. The connection relationship of the parts obtained as a result of the analysis is transferred according to the configuration direction. Research findings on the relationship between employees’ job skills and organizational creativity; He highlighted the role relationships between “support and performance”, “innovation and flexibility”, “initiative and dynamism” and finally “dynamism and innovation”. Practical results obtained from the research; The capacity to use business skills is associated with organizational support, the initiative power of the employee in his field of expertise is associated with innovative performance, and it has been determined that an increase in creativity capacity and innovative behavior occurs at the organizational level in total.

Öz
Günümüzde yoğun rekabet ortamında bulunan işletmeler için farklılaşan yetkinleri öne çıkmak zorundadır. Özellikle insan ilişkilerinin önemli olduğu katma değeri yüksek iş kollarında çalışanların ortaya koyduğu yenilikçi fikirlere çok ihtiyaç duyulmaktadır. Çalışanların bireysel becerileriyle doğrudan ilişkili olan yenilikçi fikir üretiminin sürdürülmesi ise organizasyon düzeyinde kültür destekli bir ekosisteme ihtiyaç duymaktadır. Bu nedenle kişilerin kendi işleri üzerindeki özerklik derecesi ile ilişkili olan iş becerikliği kavaramı ile organizasyonun yüksek katma değerli hizmet üretimiyle yeni ve yaratıcı çözümleri önceleyen örgütsel yaratıcılık ilişkisini anlamak önemli görülmektedir. Bu bakış açısını benimseyen çalışmanın amacı; organizasyon düzeyinde çalışanların iş becerikliği ile genel toplamda örgütsel yaratıcılık arasındaki rolleri anlamaktır. Örgütsel düzeyde yaratıcılığın öne çıkarılmasında çalışanların iş becerikliğine verilen önemin sosyal etkisi ve çalışanın bu yöndeki beklentisinin gizil rollerine odaklanan bu araştırmada nitel analiz yöntemi kullanılmıştır. Maxqda 22 programının kullanıldığı çalışmada derinlemesine görüşmeler sonucunda elde edilen veriler kavramsal olarak kodlanmış ve içerik analizi yapılmıştır. Araştırma havacılık sektöründe orta-üst düzey hem yöneten hem de yönetilen profesyonellerle yapılan odak grup görüşmeleriyle gerçekleştirilmiştir. Analiz sonucunda elde edilen parçaların bağlantı ilişkisi yapılandırma yönüne göre aktarılmıştır. Araştırma bulguları çalışanların iş becerikleri ile örgütsel yaratıcılık arasındaki ilişkisinde; “destek ve performans”, “yenilikçilik ve esneklik”, “inisiyatif ve dinamizm” ve son olarak “dinamizm ve yenilikçilik” arasında rol ilişkilerini öne çıkarmıştır. Araştırmadan elde edilen pratik sonuçlar; İş becerikliği kullanım kapasitesi örgütsel destek ile ilişkilendirilmekte çalışanın uzmanlık alanındaki inisiyatif gücü yenilikçi performans ile ilişkilendirilmiş toplamda örgütsel düzeyde bir yaratıcılık kapasitesi artışı ve yenilikçi davranış ortaya çıktığı tespit edilmiştir.
